ABSTRACT摘要在大数据产业不断发展的前提之下,互联网+时代的到来导致各行各业都受到了不同程度的冲击。银行也未能幸免,同样受到了不小的影响。目前,各大中小商业银行必须迫切解决的问题是:实现在越来越激烈和复杂的市场竞争下脚跟的站稳,实现经济的更好发展。收纳优质人才、注入新鲜血液、充分培养现有员工素质、提升其行动能力,不断强化管理层及所有员工的向心力;同时必须在制度上建立全面系统的绩效管理体系,从而使得各大商业银行在激烈的市场竞争中获得成功,立于不败之地。本文选取的样本是A银行B支行的人力资源绩效考核体系,与国内外诸多相类似的体系进行研究对比,根据不同的维度考察,采取匿名问卷调查及深度谈话等多种方式,得出如下结论:唯财务指标的全过程管理与控制;普通员工特别是一线员工与管理层沟通严重脱节;工作过程中出现的具体业务问题往往无法及时有效的解决;绩效考核指标没有明确科学细则。本文通过对A银行B支行信贷人员在绩效考核上所存在的问题进行分析之后,提出了包括全面系统评估,创立切合实际的绩效沟通与反馈机制,科学的确定进步以及标杆系数,将绩效与薪资相结合等解决办法。这既能够处理银行在绩效管理方面的问题,工资公开性问题以及人才的流动问题,又能够优化银行信贷工作者的绩效考核问题,从而应对越来越激烈的市场竞争。关键词:银行信贷人员,绩效管理,绩效考核,优化IABSTRACTUnderthepremiseofthecontinuousdevelopmentofbigdataindustry,thearrivaloftheInternetpluserahasledtodifferentdegreesofimpactonallwalksoflife.Bankshavenotbeenspared,andtheyhavealsobeengreatlyaffected.Atpresent,themajorsmallandmedium-sizedcommercialbanksmusturgentlysolvetheproblem:toachieveasteadyfootholdintheincreasinglyfierceandcomplexmarketcompetition,toachievebettereconomicdevelopment.Includinghigh-qualitytalents,injectingfreshblood,fullycultivatingthequalityofexistingemployees,improvingtheirabilitytoact,constantlystrengtheningthecentripetalforceofmanagementandallemployees;atthesametime,wemustestablishacomprehensiveandsystematicperformancemanagementsysteminthesystem,sothatmajorcommercialbankscansucceedinthefiercemarketcompetitionandremaininvincible.ThesampleselectedinthispaperisthehumanresourceperformanceappraisalsystemofBankA,whichiscomparedwithmanysimilarsystemsathomeandabroad.Accordingtodifferentdimensions,anonymousquestionnairesurveyandin-depthconversationareadoptedtodrawthefollowingconclusions:onlythewholeprocessmanagementandcontroloffinancialindicators;thecommunicationbetweenordinaryemployees,especiallyfrontlineemployees,andmanagementisseverelydisconnected;Intheprocess,thespecificbusinessproblemsoftencannotbesolvedintimeandeffectively;thereisnoclearscientificrulesforperformanceappraisalindicators.BasedontheanalysisoftheproblemsexistingintheperformanceappraisalofbankAcreditors,thispaperputsforwardsomesolutions,includingcomprehensiveandsystematicappraisal,theestablishmentofapracticalperformancecommunicationandfeedbackmechanism,thescientificdeterminationofprogressandbenchmarkingcoefficient,andthecombinationofperformanceandsalary.Thiscannotonlydealwiththeproblemsofperformancemanagement,wageopennessandtheflowoftalents,butalsooptimizetheperformanceappraisalofbankcreditworkers,soastocopewiththeincreasinglyfiercemarketcompetition..Keywords:BankCreditPersonnel,PerformanceManagement,PerformanceAppraisal,OptimizationPAGE\*MERGEFORMAT22插图索引插图索引图序号插图示例...............................................................................................................X插图索引为可选项,格式要求同摘要。III表格索引表格索引表格序号表格示例.............
