北京理工大学珠海学院 2020 届本科生毕业论文绩效考核政治与工作绩效 ——一个被调节的中介模型摘 要以独立院校教师为研究对象,基于自我损耗理论和资源保存理论,构建了被调节的中介模型解释绩效考核政治对工作绩效(任务绩效、知识分享)影响的作用机制和边界条件。应用层次回归法、Bootstrap 法对该模型进行验证。研究发现:(1)绩效考核政治影响负向影响任务绩效,正向影响知识共享。(2)自我损耗在绩效考核政治和工作绩效之间起着中介作用。(3)绩效考核工具性价值认知不仅调节绩效考核政治对自我损耗的影响,而且调节自我损耗在绩效考核政治与知识共享之间的中介作用,即绩效考核工具性价值认知减弱了绩效考核政治通过自我损耗对知识共享的间接作用。本研究对揭示教师绩效考核影响机制提供了新的视角。关键词:绩效考核政治;自我损耗;任务绩效;知识共享;绩效考核工具性价值认知I北京理工大学珠海学院 2020 届本科生毕业论文AbstractIn independent colleges and universities teachers as the research object, based on the theory of ego depletion and resource conservation theory, performance evaluation with the model constructed by regulating the intermediary political work performance (task performance, knowledge sharing) affect the mechanism of action and the boundary conditions. Hierarchical regression and Bootstrap methods were used to verify the model. Research findings :(1) political influence of performance appraisal negatively affects task performance and positively affects knowledge sharing. (2) self-loss plays an intermediary role between the politics of performance appraisal and job performance.
