人口结构与组织绩效--台湾企业之分析 Demographic Composition and Organizational Performance : An Analysis of Enterprises in Taiwan 苏国贤 陈心田 叶匡时 摘 要 人口结构与组织绩效间的关联性为何,在组织人口学的讨论领域里,尚无定论。为了进一步了解这类问题,本讨论采纳资产酬劳率、经济生产力与价格-成本边际此三个衡量绩效的指标,对台湾企业的人口结构、人口流动与组织绩效三者间的关系,做一个探究性的讨论。结果发现:(1).年资结构型态与组织绩效无关,但年龄结构为金字塔形的组织,其绩效比菱形的组织佳。(2).无论是年龄结构或年资结构型态对组织绩效的影响,均未受到人员流动的干扰而有所改变,此结果肯定了人口结构对组织绩效的直接效果。关键词:组织人口学、员工流动、组织绩效________________________________________________* :苏国贤为国立中山大学企业管理学系副教授** :陈心田为国防管理学院企业管理学系副教授***:叶匡时为国立中山大学企业管理学系教授 Abstract Despite the large amount of extensive research on organizational **** * *demography, there has been a lack of conclusive evidence concerning the effects of organizational demography on performance outcomes. This study uses three different measures of performance---return on assets, economic productivity index, and price-cost margin---to investigate the relationships among organizational demography, employee turnover, and performance. Analysis of data from over 6,000 firms suggest that (1).
