珠三角地区台资ＩＴ制造型企业工程技术类高学历员工工作满意度分析研究 人力资源管理专业VIP专享

摘要 台资企业在珠三角地区的经济发展中扮演着非常重要的作用，作为台资主力军的 IT 制造型企业，员工满意度和人员流动问题日益突出。本文选取台资 IT 制造型企业中的 M 公司为调研对象，对工程技术类高学历员工的工作满意度及其相关影响因素展开调查，实证得出影响这些工程技术类高学历员工工作满意度的关键因素，并提出相应的 9 点改善建议。 关键词 工作满意度；台资企业；工程技术类员工；高学历员工 AbstractTaiwanese-invested enterprises are playing an important role in the economic development process of the Zhujiang Delta Region, the IT manufacturing ones among them are now suffering a increasingly worse problem which is related with the employee's satisfaction and employee mobility. Selecting the M company, a typical one of these enterprises, as the researching object, the author focused on the job satisfaction and corresponding factors of those high-degree technical-engineering employees, dug out the key factors that affect their job satisfaction and put forward nine improving strategies. Key wordsJob satisfaction； Taiwanese-invested enterprise； Technical-engineering employee； High-degree employee 一、研究的背景和意义 人力资源的管理是所有管理工作的首要任务。而在所有的人力资源中，高学历员工可以说是最重要的一个群体。在进入21 世纪后，随着国际人才竞争越来越国内化，如何吸引、留住和管理好高学历型员工，已经成为中国企业和组织在管理工作中日益突出的现实问题。 改革开放以来的近三十年，也是外资企业在中国蓬勃发展的三十年。而在外资中，台资 IT 制造型企业是一个比较特殊的群体，这些企业往往规模巨大、员工数量众多。但在这些以制造为主业的企业大规模运营的同时，长期以来一直困扰着这些企业的一个典型问题﹐便是人员流动率太高﹐尤其是工程技朮类的高学历(大学专科、本科或本科以上学历)人员情况更为严重。工程技术类高学历员工频繁的流动，为企业带来极大的成本负担和经济损失，让人力资源部门和职能部门不堪重负。 Porter＆Steer（1973），Mobley、Horner＆Hollingsworth（1978）等认为工作不满意是员工实际离职行为前的一个关...
